Users of the Interviewing.io project anonymously practice passing technical interviews - something like Chatroulette for programmers. The site even promises the ability to find a job based on the results of virtual interviews. For now, free access is closed; registration is on a first-come, first-served basis.

The interview takes place on the website. The job seeker and employer meet in a collaborative programming environment, with voice and text chat and a whiteboard-like environment. The person playing the role of the employer sees on the screen everything that the virtual applicant types in the editor. The two sides communicate. After each interview, the employer gives an assessment based on several parameters:

  • Would you hire this candidate for the job? Not really
  • Technical level rating: from 1 to 4

The service is only a few months old, but more than a thousand interviews have already been conducted. You can notice the expected patterns. Women perform worse than men in interviews. Experiment

Perhaps the fact is that interviewers prefer men, and women programmers are not taken seriously? To test this assumption, Interviewing.io uses a voice modulator to “change the gender” of the candidate during the interview.

A total of 234 candidates took part in the experiment, of which approximately one third were women and two thirds were men. To maintain the maximum purity of the experiment, all participants were warned that their voice could be changed during the interview, and were asked not to reveal their real gender in any way. Each participant was assigned to one of three categories:

  1. Voice did not change (control group)
  2. Modulation without pitch change
  3. Modulation with height change (“gender change”)
The second group is necessary for the purity of the experiment, because the operation of the modulator is not as ideal as we would like. In voice chat, you can hear if a person has a real or “synthetic” voice. If there had not been a second group, then an employer notified of the experiment might have realized that each synthetic male voice was actually a woman, and vice versa. And if you modulate the voices of a male/female frequency with a 50/50 probability, then the very fact of modulation no longer says anything.

How did interview results change after gender masking?

The result was the opposite of what the experimenters expected. It turned out that gender camouflage does not affect the interview results in any way. Even after masking their voices, women continued to perform worse, while men still had an easier time getting through to the next stage of the interview.

On the contrary, the opposite trend emerged. Men with the woman's voice modulated were not significantly better than men without modulation. Women with male voices performed nonsignificantly worse than women without modulation.

Researchers cannot explain this strange phenomenon. They only indicated that women are more likely than men to give up, refusing repeated interviews after failure. But these statistics still do not fully explain why, even with a male voice, women are given worse marks for technical ability. And it is even more unclear why men’s performance improves after changing their voice to a higher-frequency female one.

It can be assumed that people are so good at recognizing gender by voice that no modulator is able to create 100% camouflage. Perhaps it is the use of certain vocabulary, the construction of sentences, the pace of speech and pauses. And this, by the way, explains the effect when men with a modulated voice receive more advantages - the interviewer senses a catch and subconsciously overestimates (guided by the same stereotypes) the result of a man who was forced to look like a woman.


Failures wear down the assertiveness of women much faster than men. How many such difficulties will there be throughout a programmer’s entire career, starting from studying at a university and ending with a series of unsuccessful interviews?

It seems that the difference in interview results and, therefore, in salary levels is not explained by the bias of employers, but by something else. Perhaps gender discrimination does not exist at all? There is still a lot of research to be done in this area.

More women in IT

Despite the conflicting results of various studies, the world's largest IT companies set a goal to hire more programmers from minorities, including women. The ideal situation is when there are exactly the same number of women in a company as men. This goal is based on the assumption that if bias is removed from the interview process, the percentage of men and women should be approximately 50/50. Without questioning this thesis, some companies are diligently increasing their female presence - and periodically reporting on their successes.

In May 2014, Google became one of the first companies in Silicon Valley to dare to publish honest numbers on gender equality. According to Google statistics, women made up 30% of the staff. This result is above average; for all computer specialties in the United States, this figure is only 18%.

As of January 2015, the percentage of women on Google's staff hasn't changed, but the company reported other successes. For example, among visitors to the Google I/O developer conference, the number of women in 2013 was 8%, in 2014 - 20% and in 2015 - 23%.
